| چکیده | ||
| زمینه و هدف: پژوهش حاضر با هدف بررسی اثر شوخ طبعی تهاجمی رهبر بر سکوت هوشمندانه کارکنان با نقش میانجی بی اعتمادی سازمانی انجام پذیرفته است. روششناسی: روش تحقیق در این مطالعه از نوع توصیفی-همبستگی است. جامعه آماری شامل کارکنان برخی نهادهای دولتی در شهر ایلام، از جمله استانداری، شرکت آب و فاضلاب، و ادارهکل امور مالیاتی میباشد که تعداد آنها 1537 نفر گزارش شده است. برای تعیین حجم نمونه، از جدول کرجسی و مورگان بهره گرفته شد و در نهایت، 284 نفر از طریق روش نمونهگیری طبقهبندیشده انتخاب گردیدند. جهت سنجش متغیرهای اصلی پژوهش، از سه ابزار استاندارد استفاده شده است: پرسشنامه شوخطبعی تهاجمی رهبری (هی و همکاران، 2024)، پرسشنامه سکوت هوشمندانه کارکنان (ون داین و همکاران، 2003)، و پرسشنامه بیاعتمادی سازمانی (آدامز و همکاران، 2016). به منظور تحلیل داده ها از روش معادلات ساختاری و نرم افزار SMART PLS استفاده شد. یافتهها: یافتهها نشان داد شوخطبعی تهاجمی رهبر بهطور مثبت و معنادار سکوت هوشمندانه کارکنان و بیاعتمادی سازمانی را افزایش میدهد. همچنین بیاعتمادی سازمانی خود به افزایش سکوت هوشمندانه منجر شده و نقش میانجی جزئی در این رابطه ایفا میکند. نتیجهگیری: شوخطبعی تهاجمی رهبر میتواند بهعنوان محرکی پنهان، از طریق تضعیف اعتماد، کارکنان را به سکوتی آگاهانه و استراتژیک سوق دهد .این پژوهش با تمرکز بر سکوت هوشمندانه و بیاعتمادی سازمانی، درک نوینی از پیامدهای منفی سبکهای رهبری طنزآمیز در بستر سازمانهای دولتی ایران ارائه میدهد. | ||
